ABSTRACT


This study investigates the influence of leadership style on employee performance in a private firm, focusing on motivation, productivity, and job satisfaction. The study employed a survey method with a sample size of 200 respondents drawn from employees of a selected private firm. Data collected were analyzed using frequency, percentage, and cumulative percentage distributions. The findings revealed that transformational leadership significantly enhances employee motivation, with 35% of respondents reporting high motivation and 25% reporting moderate motivation. Transactional leadership contributed to motivation with 15% highly motivated and 12.5% moderately motivated, while autocratic and laissez-faire leadership were associated with low motivation, representing 7.5% and 5% of respondents respectively.

The result further revealed that employee productivity was highest under transformational leadership, with 37.5% of respondents reporting high productivity and 22.5% moderate productivity. Transactional leadership produced 17.5% high productivity and 12.5% moderate productivity. Autocratic and laissez-faire approaches corresponded with low productivity, accounting for 5% each. Job satisfaction followed a similar pattern, as 40% of respondents reported high satisfaction and 22.5% moderate satisfaction under transformational leadership. Transactional leadership led to 15% high satisfaction and 12.5% moderate satisfaction, whereas autocratic and laissez-faire leadership resulted in low satisfaction at 5% each. Leadership practices such as participative decision-making, coaching, mentoring, recognition, and providing autonomy were identified as key factors for enhancing performance.

The outcome of this research confirms that leadership style is a critical determinant of employee performance in private firms. Transformational and participative leadership approaches are the most effective in improving motivation, productivity, and job satisfaction. Autocratic and laissez-faire leadership styles are associated with challenges that reduce performance. Based on the findings of this study, it was recommended that private firms should prioritize the adoption of transformational and participative leadership practices to enhance employee performance. Also, leaders should inspire a shared vision, recognize individual contributions, and provide opportunities for intellectual stimulation, as these practices are shown to increase motivation, job satisfaction, and productivity.




1.1 Introduction

Leadership is a process through which an individual influences, motivates, and enables others to contribute toward the effectiveness and success of an organization (Northouse, 2021). It involves guiding employees, establishing clear objectives, and creating an environment where individuals feel empowered to perform optimally. Leadership is not only about exercising authority but also about fostering trust, collaboration, and a sense of purpose among employees (Yukl, 2020). in the context of private firms, where performance and competitiveness are critical, leadership style becomes a central factor that shapes organizational outcomes. Transformational leadership, which emphasizes inspiration, intellectual stimulation, and individualized consideration, has been linked with higher levels of employee motivation and productivity (Avolio & Bass, 2019).

As a prelude to other parts of this study, this chapter will discuss the background upon which this study was initiated, the statement of problems that led to this study, the Aim and Objectives of the study. 1.2 Background of Study

Leadership has been widely recognized as a pivotal factor influencing organizational performance and employee productivity. According to Northouse (2021), leadership is the process through which an individual exerts influence over others to achieve organizational goals. Leadership style determines how managers communicate, make decisions, and motivate employees, which in turn affects the overall efficiency and effectiveness of the organization. It has been reported that leadership approaches significantly influence employee satisfaction, commitment, and performance levels (Yukl, 2020). Goleman, Boyatzis, and McKee (2013) contended that leaders who are emotionally intelligent and socially aware create work environments that promote collaboration, trust, and innovation, ultimately enhancing employee performance. Similarly, Yukl (2020) reported that leadership style affects organizational climate, employee satisfaction, and productivity, highlighting the importance of adopting context-appropriate leadership approaches.

Avolio and Bass (2019) asserted that transformational leadership, which emphasizes inspiration, intellectual stimulation, and individualized consideration, fosters higher levels of motivation and engagement among employees. Conversely, transactional leadership, which is based on reward and punishment mechanisms, may achieve compliance but often limits creativity and long-term organizational growth. Goleman, Boyatzis, and McKee (2013) stated that emotional intelligence in leadership enhances employees' morale, collaboration, and overall performance, emphasizing the importance of adaptive and socially aware leadership styles.

Several scholars contend that leadership style is not only a managerial tool but also a determinant factor that shapes employee behavior and organizational culture. Robbins and Judge (2019) affirmed that ineffective leadership, such as poor communication, favoritism, or autocratic practices, contributes to low morale, absenteeism, and reduced productivity. Similarly, Bass and Riggio (2018) reported that leadership style directly affects the work environment, employee engagement, and the achievement of organizational objectives.

In private firms, leadership effectiveness is particularly critical due to the competitive business environment and the constant pressure to meet targets and satisfy clients. It has been stated that firms with leaders who adopt participative and transformational styles tend to experience higher productivity, innovation, and employee retention rates (Northouse, 2021). On the other hand, organizations with rigid or authoritarian leadership styles often face challenges related to low performance, high staff turnover, and reduced competitiveness (Yukl, 2020). This study is set against the backdrop of understanding the influence of leadership style on employee performance in private firms, particularly within the Nigerian context.


1.3 Statement of Problems

Investigation revealed that leadership style is not only a reflection of the leader's personality but also a framework that guides interactions, decision-making, and conflict resolution within the organization (Avolio & Bass, 2019). Employee performance is influenced by factors such as motivation, job satisfaction, and commitment, all of which are deeply affected by how leaders communicate expectations, provide feedback, and empower their workforce (Yukl, 2020).

On the other hand, some firms emphasize procedural efficiency and technical competence over leadership development, inadvertently creating environments where employees feel undervalued or disengaged. Such scenarios demonstrate that leadership style is not merely an administrative concern but a strategic factor that directly impacts organizational productivity and sustainability.

Furthermore, in private firms, where competition is intense and market demands are constantly evolving, ineffective leadership can result in missed targets, poor customer satisfaction, and a decline in overall organizational performance (Goleman et al., 2013). On the other hand, organizations that cultivate adaptive and participative leadership often report higher levels of employee engagement, innovation, and performance consistency. It is against this backdrop that this study seeks to investigate leadership style as a determinant factor for employee performance in a private firm.


1.4 Aim and Objectives of Study

The aim of this study is to investigate the influence of leadership style on employee performance in a private firm. The specific objectives of the study are as follows:

  1. To examine the relationship between leadership style and employee motivation.
  2. To assess the impact of leadership style on employee productivity.
  3. To determine how leadership style affects employee job satisfaction.
  4. To identify the challenges posed by different leadership styles in private firms.
  5. To provide recommendations for effective leadership practices that enhance employee performance.

1.5 Research Questions

Based on the objectives of the study, the following research questions have been formulated:

  • In what ways does leadership style affect employee job satisfaction?

1.6 Significance of Study

It is believed that at the completion of the study, the findings will contribute to the improvement of organizational performance, and enhance employee satisfaction. In addition, this research will serve as an academic resource for students and researchers interested in leadership, organizational behavior, and performance management.

Academically, this study will add to the body of knowledge on leadership and performance, particularly within the context of private firms in Nigeria.

Lastly, researchers and students will use the findings as a reference point for further studies on leadership effectiveness, organizational behavior, and human resource management.


1.7 Scope of Study

The scope of this research is focused on the influence of leadership style on employee performance in private firms, using selected private companies in Lagos State, Nigeria as a case study.


1.8 Limitations of the Study

Several limitations were encountered during the course of this study, which may have influenced the results and conclusions.

  1. Time Constraints: A study of this nature needs relatively long time during which information for accurate or at least near accurate inference could be drawn. The period of the study was short, time posed as constraints to the research.
  2. Financial Constraints: The research would have extended the survey to other area at the empirical level, but limitation as included cost of transportation to the source of material and the cost of time setting of the already completed work.
  3. Initial Cooperation Delay from Respondents: A particular limitation of this work came as a result of the respondent refusal to offer their cooperation at the initial time they were contacted. This contributed in making the success of this research study difficult.

1.9 Definition of Terms

Leadership Style: Leadership style is the approach a leader uses to direct, motivate, and manage employees, influencing organizational performance (Northouse, 2021).

Employee Performance: Employee performance is the measurement of an individual's work output, effectiveness, and contribution toward achieving organizational goals (Robbins & Judge, 2019).

Transformational Leadership: Transformational leadership is a style where leaders inspire, intellectually stimulate, and individually consider employees to achieve higher performance levels (Avolio & Bass, 2019).

Transactional Leadership: Transactional leadership is a style based on structured tasks, rewards, and penalties to manage employee performance (Bass & Riggio, 2018).
